Abstract

This academic article aims to analyze the application of the POLC management framework for managing virtual human capital within the independent VTuber (Virtual YouTuber) industry. The study employs a qualitative research methodology, utilizing in-depth interviews with eight independent VTubers alongside a comprehensive review of academic documents, textbooks, and relevant research reports. Data triangulation was applied to synthesize and analyze the content systematically. The findings reveal that the implementation of the POLC process fosters both management efficiency and innovation in virtual human capital across four key dimensions: 1) Planning: the systematic development of business-oriented VTuber models to mitigate investment risks, integrated with boundary management to protect the privacy of the physical persona; 2) Organizing: the adoption of a sole proprietorship organizational structure combined with the management of external outsourcing networks; 3) Leading: the manifestation of self-driven leadership and audience motivation through creative digital content technologies; and 4) Controlling: the ethical regulation of virtual avatar performances, continuous performance evaluation, and timely risk management of the VTuber’s public image. Furthermore, the article highlights the role of independent VTubers as pivotal virtual human capital influencing the modern content industry, as well as the structural relationship between the physical performer and the digital identity. In conclusion, the POLC framework serves as a critical strategic tool for the systematic identity synchronization between the performer and the virtual avatar. This represents a novel innovation in virtual human capital management that enhances competitiveness and establishes sustainable business advantages within the context of the digital creative economy.
