A MODEL OF DEVELOPMENT AND INCENTIVE MECHANISM OF TEACHERS IN PRIVATE UNIVERSITIES IN GUIZHOU PROVINCE

This study aimed to 1) examine the key variables influencing career development and incentive mechanisms for teachers in private universities in Guizhou Province, and 2) develop a model for enhancing teacher career development and incentive mechanisms. The research employed a mixed-methods approach combining quantitative and qualitative methods. The quantitative data were collected from 422 teachers working in private universities in Guizhou Province using a structured questionnaire. The qualitative data were obtained through in-depth interviews with 22 key informants, including faculty members and administrators. Quantitative data were analyzed using descriptive statistics, t-tests, ANOVA, and correlation analysis, while qualitative data were analyzed through content analysis.
The findings revealed that insufficient salary and benefits, imperfect promotion mechanisms, limited training opportunities, and insufficient teaching and research resources were the main obstacles affecting the effectiveness of incentive mechanisms. Among these factors, salary and benefits and promotion systems were identified as the most significant challenges. In addition, teachers emphasized that retention rate, teaching quality improvement, promotion opportunities, research productivity, and job satisfaction were important indicators for evaluating the effectiveness of incentive mechanisms. Based on these findings, a model for enhancing teacher career development and incentive mechanisms was proposed, emphasizing fair compensation, transparent promotion systems, professional development opportunities, and balanced evaluation of teaching and research performance.
