ผลกระทบของภาวะผู้นำการเปลี่ยนแปลงคุณภาพชีวิตการทำงานต่อการคงอยู่ของพนักงาน บริษัท ระบบขนส่งมวลชนแห่งหนึ่งในกรุงเทพมหานคร The Effects of Transformational Leadership and Quality of Work Life on Employee Retention in a Mass Transit Company in Bangkok

บทคัดย่อ
การวิจัยมีวัตถุประสงค์เพื่อ 1) เพื่อศึกษาระดับความคิดเห็นของภาวะผู้นำการเปลี่ยนแปลง, คุณภาพชีวิตการทำงาน, ความผูกพันต่อองค์กร และการคงอยู่ของพนักงาน บริษัทระบบขนส่งมวลชนแห่งหนึ่งในกรุงเทพมหานคร 2) เพื่อศึกษาภาวะผู้นำการเปลี่ยนแปลง และคุณภาพชีวิตการทำงาน ที่ส่งผลต่อความผูกพันต่อองค์กรของพนักงานบริษัท ระบบขนส่งมวลชนแห่งหนึ่งในกรุงเทพมหานคร และ 3) เพื่อศึกษาความผูกพันต่อองค์กร ที่ส่งผลต่อการคงอยู่ของพนักงาน บริษัทระบบขนส่งมวลชนแห่งหนึ่งในกรุงเทพมหานคร งานวิจัยนี้เป็นวิจัยเชิงปริมาณ มีเครื่องมือวิจัยคือแบบสอบถามที่มีค่าความเชื่อมั่นอยู่ระหว่าง 0.958–0.960 และกลุ่มตัวอย่างที่ใช้ในการวิจัย คือพนักงานของบริษัทระบบขนส่งมวลชนแห่งหนึ่งในกรุงเทพมหานคร จำนวน 375 ได้จากการคำนวณตามสูตร Yamane (1973) ที่ระดับความเชื่อมั่นร้อยละ 95 และค่าความคลาดเคลื่อนร้อยละ 5 และวิเคราะห์ข้อมูลด้วยโมเดลสมการโครงสร้าง (SEM)
ผลการวิจัยพบว่า 1.ระดับความคิดเห็นของภาวะผู้นำการเปลี่ยนแปลง คุณภาพชีวิตการทำงาน ความผูกพันต่อองค์กร และการคงอยู่ของพนักงาน บริษัทระบบขนส่งมวลชนแห่งหนึ่งในกรุงเทพมหานคร พบว่า ภาวะผู้นำการเปลี่ยนแปลงมีค่าเฉลี่ย 4.06 คุณภาพชีวิตการทำงานมีค่าเฉลี่ย 3.75 ความผูกพันต่อองค์กรมีค่าเฉลี่ย 4.04 และการคงอยู่ของพนักงานมีค่าเฉลี่ย 3.87 โดยรวมอยู่ในระดับเห็นด้วยมาก 2. ภาวะผู้นำการเปลี่ยนแปลงและคุณภาพชีวิตการทำงานที่ส่งผลต่อความผูกพันต่อองค์กรของพนักงาน บริษัทระบบขนส่งมวลชนแห่งหนึ่งในกรุงเทพมหานคร พบว่า คุณภาพชีวิตการทำงานมีอิทธิพลเชิงบวกต่อความผูกพันต่อองค์กรอย่างมีนัยสำคัญทางสถิติ (β = 0.834, p < 0.001) ขณะที่ภาวะผู้นำการเปลี่ยนแปลงไม่มีอิทธิพลต่อความผูกพันต่อองค์กรอย่างมีนัยสำคัญทางสถิติ (β = -0.074, p = 0.154) 3. ความผูกพันต่อองค์กรที่ส่งผลต่อการคงอยู่ของพนักงาน บริษัทระบบขนส่งมวลชนแห่งหนึ่งในกรุงเทพมหานคร พบว่า ความผูกพันต่อองค์กรมีอิทธิพลเชิงบวกต่อการคงอยู่ของพนักงานอย่างมีนัยสำคัญทางสถิติ (β = 0.855, p < 0.001)
