Quantitative data were collected by using questionnaires, while qualitative data were obtained through interviews with experts. Data were analyzed by using descriptive statistics and synthesized content analysis.
The overall findings revealed that the overall level of teachers’ work motivation was at a high level. The application of the Four Sangahavatthus including: generosity (dāna); kind speech (piyavācā); beneficial conduct (atthacariyā); and equanimity (samānattatā); helped strengthen relationships within the organization, foster a positive working atmosphere, and enhance teachers’ work performance. Appropriate approaches for promoting motivation included encouraging participation, providing moral support, fostering equality, and supporting continuous professional development. These approaches could be applied as sustainable guidelines for educational administration based on Buddhist principles.

This indicated that teachers held positive attitudes toward their work and were ready to collaborate within the organization, particularly in the aspects of cooperation and relationships within the schools.
- Enhancing motivation based on the Four Sangahavatthus could be promoted through four key aspects: 1) generosity (dāna): mutual support and sharing; 2) kind speech (piyavācā): constructive and encouraging communication; 3) beneficial conduct (atthacariyā): mutual support and common interest; and 4) equanimity (samānattatā): fairness and equal treatment within the organization. These contributed to a positive working environment and improved work performance.
- Guidelines for enhancing teachers’ work motivation should emphasize: participation in work processes; encouragement of morale building; career development; and administration through the principles of equality and morality; that would efficiently and sustainably develop school administration system.
